Abstract: In this dissertation I focus on a national reform of the Danish public sector, which in January 2007 facilitated the development of new municipal health care centers in order to meet specific local demands and to improve primary health care. However, this new organizational concept was not presented as a mandatory and detailed legislative reform. The municipalities therefore developed centers focusing in different ways on health promotion and rehabilitation and with great variation in their structure. Specifically, I find it intriguing how specific actors at the local level, such as politicians, medical professions, and social welfare professionals, were able to participate in local developments, and how they constructed specific organizational forms as local manifestations of the new national policy. Particularly, I am interested in exploring how the heterogeneous institutional context influences local actors’ translation of an abstract organizational concept into specific organizational forms.... Abstract: This research project examines how the conflicting institutional logics are dealt with in a hybrid organisational form. The empirical setting of the study is an Open Source – business collaboration in software development projects. The idea of making a case study of the Open Source – business collaboration is interesting from both theoretical and business perspectives. Since companies realised that the world’s most talented people are distributed throughout various organisations, rather than members of a single team or corporation, the open innovation model could be neither underestimated nor ignored by the business. However, that solution brings new challenges, especially for business-oriented organisations. The challenges come from the significant differences between new open models and the classic closed-innovation model, which grew on the concept of the institution of the intellectual property rights. Open Source, on the contrary, is intrinsically an anti-corporational, pro-knowledge-sharing and creativity motivated movement. As a result, in the era of open collaboration in knowledge-integrating platforms the everyday problems are constituted of dealing with mixture of institutional backgrounds, business models and professional identities...... Abstract: This dissertation contributes to the existing body of knowledge on how we design computer systems, particularly multiuser software for knowledge sharing and creation in globally diffused companies. This is achieved by conducting a work place study of a global industrial engineering conglomerate which has the strategy of working with knowledge in the form of “best practices” meant to boost performance. The thesis explores the situation that workers are in, since they are meant to share and develop “best practices” knowledge in a portal based Knowledge Management System (KMS). The study indentifies a set of problems that prevents knowledge sharing from taking place to the degree to which management was specifically aiming. It was explored whether these problems could, to some degree, be mitigated by employing persuasive design, which is a new stance towards design where the aim is to directly seek to change the user’s behavior, i.e., persuading more knowledge sharing. The main contribution is an indication of an anomaly with regards to the strategic approach towards knowledge management, where knowledge sharing is seen as an effort by which companies can gain a competitive advantage by working with knowledge in a structured fashion. The issue is that the descriptions found in literature on strategic knowledge management do not address the many issues uncovered when conducting prolonged fieldwork among workers who engage in the activities that the literature seemingly takes for granted. Thus, many practical problems were uncovered that would need some level of mitigation before a company could hope to gain a strategic advantage from working with knowledge. This challenges the “stock" approach towards knowledge management, which seems to address only the management level of the organization. A contribution is also made in exploring the state-of-the-art of the emerging field of persuasive design. Persuasive design aims at enabling designers to create designs that deliberately change the user’s attitude or behavior. According to this new design tradition, the designer specifically designs with the aim of behavior transformation. The goal is a deliberate behavioral change, rather than supporting a set of existing tasks or a set of existing behaviors. The work presented shows how persuasive design is a very conceptual area of research, and that it is not a fitting approach for attaining a higher degree of participation in computer systems for knowledge sharing and creation. Abstract: In the thesis, I explore the construction of mutual links between two design processes that have traditionally been considered separated and sequentially organized: the organizational and the architectural design processes. The general background for the study is the increasing interest in space and architecture as a potential strategic vehicle that has established within contemporary management during recent years. Scholars within organization studies seem to share this interest. However, only few research contributions are based on empirical studies. Abstract: God og effektiv rekruttering og udvælgelse af medarbejdere fremhæves ofte som en afgørende betingelse for virksomhedernes konkurrenceevne og overlevelse, hvilket måske er årsagen til, at mange oplever denne del af HR-afdelingens arbejde som meget værdifuld. I et samarbejde mellem Center for Ledelse, Copenhagen Business School, DSB, Grundfos, LEO Pharma og Nykredit etablerede jeg et forskningsprojekt med overskriften ”værdi i rekrutterings- og udvælgelsesarbejdet” (R&U-arbejdet). Forskere og praktikere bruger meget energi på at måle og synliggøre værdi i R&U-arbejdet og afhandlingen peger på, at de hidtidige måder at gøre det på ikke nødvendigvis er de bedste. Afhandlingen argumenterer for, at værdi i R&U-arbejdet perciperes1 og opleves, det vil sige, at værdi er afhængig af konsulenternes og ledernes perception af og forventning til arbejdet. Dette gør måling og synliggørelse af værdi utrolig kompliceret, da ydelsen produceres og konsumeres samtidigt. Værdi i R&U-arbejdet er derfor dynamisk og hele tiden i bevægelse, hvilket indebærer at værdi på et tidspunkt ikke afspejler værdi på et andet tidspunkt. På grund af værdiens dynamik, bliver synliggørelsen af denne en kontinuerlig proces og et dagligt problem for konsulenter og ledere. Problemet med at synliggøre værdi er ikke blot forbeholdt R&U-arbejdet, men synes mere eller mindre at omfatte al HR-arbejdet. Afhandlingen bidrager dermed potentielt til en mere overordnet diskussion af, hvad værdi i HR-arbejdet er og hvorledes dette gøres synligt. URI: http://hdl.handle.net/10398/8016 Files in this item: 1

How do sensemaking processes with minimal sharing relate to the reproduction of organised action?Murphy, Tine (Frederiksberg, 2009)[More information][Less information]
Abstract: The thesis examines an underexplored area in sensemaking theory. The theme for the thesis is to examine the relation between sensemaking and the reproduction of organised action. Existing sensemaking theory focusses on how shared organising processes support the reproduction of organised action (Smircich & Morgan, 1986; Smircich & Stubbart, 1985; Weick, 2004; Maitlis, 2005; Donnellon et al, 1986). This thesis' contribution is to examine sensemaking processes which do not spring from shared articulation within the formal organisation and these processes' relation to the reproduction of organised action. In the thesis the phenomenon is illustrated with a case consisting of a younger voluntary organisation (called the Network Group) whose purpose is to provide tuition for children with another ethnic background than Danish. The organisation survives and meets its purpose. This, however, takes place largely without the voluntary tutors talking with each other to make sense of their shared action. This falls outside the expectations produced in the greater part of existing sensemaking theory. Apart from the relevancy for organisation theory, the interest in the phenomenon organised action with limited shared sensemaking and limited shared articulation – comes from a hypothesis that actors in latemodernity will be less inclined to invest in shared sensemaking because they zap between organisational contexts (Bauman 2000, Beck 1986, Beck & BeckGernsheim 2002 and Bellah et al 1985). This is a phenomenon which has drawn particular attention within the Danish voluntary sector in the last 10 years (Isen1, 1999; Goul Andersen et al, 2000; Hermansen & Stavnsager, 2000; Stavnsager & Jantzen, 2000; Christensen & Isen, 2001; Børch & Israelsen, 2001; Wollebæk & Selle, 2002; Nielsen et al 2004; Murphy 2004). Similar concerns in the U. S. are most notably expressed by Putnam (1990) in the book “Bowling Alone”. In Denmark the phenomenon is linked to perceived difficulties with filling positions at boards of voluntary organisations with younger volunteers. Abstract: The aim of this dissertation is to identify how ideas of organisational development are incorporated into and employed in hospital departments. The dissertation focuses on the conceptions of professional identity among doctors and nurses, their conceptions of clinical practice and the ideas of development they are introduced to. The health professionals’ conceptions of development and practice are connected to their perception of ‘professional relevance’ in the dissertation. Abstract: With the increasing globalization, new organizational structures, and rapid change the leader has been increasingly individualized and personalized. The leader has been put under pressure to reveal a leadership, in which the personality of the individual leader is increasingly important. Moreover, the individual leader has become central for creating and communicating organizational meaning, and the leaders’ personal conduct, ethics and identity are taken to be symbolic of the organizational brand. Leaders are increasingly publicly evaluated based on how he “tells the story” of him-self and the organization e.g. the extent to which the leader exemplifies and lives the organizational brand. This is reflected in a growing demand for leader development programs with a personal orientation, and psychological oriented development focused on the individual leaders’ personal challenges. Recent theoretical developments in the intersection of critical management studies and narrative identity studies have challenged prior assumptions and approaches, with a departure in social constructivist perspectives leadership is conceived as narrative identity construction embedded in social practice and context. Hence, leader studies turn to investigate the emergence of leaders as processes of identity work in particular contexts, privileging the use of language, social interaction and critical reflexive approaches. This dissertation explores the narrative construction of leader identity in the context of a leader development program, examining the processes and the content of identity work of leaders. Empirically five Danish executives from five different industries have been studied in a three year period, starting with a one-year long leader development program and in two following interviews. The material is analyzed within a theoretical and methodological framework inspired by a combination of social constructivist, discursive, narrative and critical management approaches to identity and leadership research. The narrative analytical framework is based on narrative theory, narrative therapy theorization, and positioning theory, analyzing the thematic, temporal and relational aspects of the five leaders’ narrative accounts. Abstract: Afhandlingen ”The Business of Co-creation – and the Co-creation of Business” handler om, hvorledes danske produktionsvirksomheder tackler globaliserings udfordringer og muligheder gennem udviklingen af nye former for sam-skabende arbejdsorganiseringspraksisser. Studiet udforsker hvordan disse arbejdsorganiseringspraksisser bliver sam-skabt, (og hvad de sam-skaber) gennem en empirisk analyse af de arbejdsroller og fællesskaber, som muliggør sam-skabelsen af dem. Og omvendt, hvilke arbejdsroller og fællesskaber, der bliver muliggjort indenfor disse organisatoriske praksisser. På baggrund af kvalitative case studier i syv danske virksomheder analyseres specifikt, hvordan disse ”nye” måder at organisere arbejdet på er baseret på evnen til at samarbejde (og rivalisere) i, og mellem mange forskellige fællesskaber. Der ses endvidere på evnen til kontinuerligt at redefinere og rekombinere arbejdsroller og øvrige organisatoriske ressourcer mod øget vækst (menneskelig såvel som organisatorisk). Et andet træk ved disse arbejdsorganiseringspraksisser er, at autoritet og viden er distribueret lateralt, og at sam-skabelsesprocesserne mellem organisatoriske medlemmer er baseret på evnen til både at tro og tvivle på det man gør. Det vil sige på evnen til at tro og tvivle på eksisterende praksisser, hvilket er en forudsætning for kontinuerligt at kunne forbedre dem. Afhandlingen udforsker de menneskelige og organisatoriske praksisser og dynamikker, der knytter sig til disse samskabelses-processer blandt organisatoriske medlemmer. Det vil sige blandt både medarbejdere, ledere, kunder, leverandører og øvrige organisatoriske partnere indenfor nutidens arbejdsliv i danske produktionsvirksomheder, der opererer globalt. Afhandlingens empiriske undersøgelse er teoretisk informeret af en diskussion og reformulering af tre sociologiske grundbegreber: arbejdsorganisation, roller og fællesskab. De tre begreber redefineres relationelt, og udgør tilsammen afhandlingens analytiske perspektiv. Et perspektiv der sigter efter at videreudvikle forståelsen af de sam-skabende relationer mellem de tre begreber blandt organisatoriske medlemmer. Hermed søger afhandlingen at forstå nutidige virksomhedsdynamikker og -udfordringer ved at rette blikket mod samspillet mellem arbejdsroller, fællesskaber og arbejdsorganiseringspraksisser på et hverdagsligt mikro-niveau. Afhandlingens overordnede bidrag er at vise, hvordan samspillet mellem disse tre analytiske dimensioner (byggesten) faciliterer samskabelsen af arbejdsorganisatoriske praksisser med evnen til både at tro og tvivle på det man gør - for dermed kontinuerligt at skabe innovation (work organizing practices of belief and doubt). Med andre ord praksisser som fordi organisatoriske medlemmer både tror på det de gør, men også stiller spørgsmål til deres arbejdsrutiner og handlemønstre, rummer evnen til at forandre og forbedre deres arbejdspraksisser (eks. arbejdsrutiner, roller, fællesskaber, koordineringsmønstre etc.) gennem kontinuerlig re-kombination og refleksive sam-skabelsesprocesser. Et andet bidrag er at identificere karakteren af de arbejdsroller, der muliggør sam-skabelsen af disse arbejdsorganiseringspraksisser. Analysen viser at arbejdsrollerne i de case studier der studeres typisk kombinerer dimensionerne ”planlægning” og ”udførelse” på et hverdagsligt plan, og opererer som trans-aktionelle rutiner, der giver adgang til mangeartede ressourcer blandt organisatoriske medlemmer. Analysen viser også, at arbejdsrollerne ikke er predefinerede, men at de forhandles og transformeres løbende gennem sam-skabende fællesskaber, der åbner op for kontinuerlige læreprocesser. Et tredje bidrag er at indkredse karakteren og betydningen af de fællesskaber, der faciliterer arbejdsorganiseringspraksisser baseret på både tro og tvivl. Analysen illustrerer at fællesskab blandt organisatoriske medlemmer typisk erfares som en praktisk logik ”of connecting” bundet op omkring et fælles mål, at fællesskab (fællesskabelse) er både mulighedsskabende og begrænsende, og at det åbner op for læring og emotionel energi. Disse fællesskaber giver anledning til multiple rolledannelser. Analysen viser desuden, at fællesskaber på jobbet folder sig ud på mange organisatoriske niveauer, og derfor overskrider traditionelle bureaukratiske organisatoriske skel. Afhandlingens fjerde overordnede bidrag er at vise, hvordan danske produktionsvirksomheder gennem kontinuerlig reorganisering af deres arbejdspraksisser (samt arbejdsroller og fællesskaber) har formået at skabe både menneskelig og organisatoriske vækst. Ved at belyse samspillet mellem arbejdsroller, fællesskaber og arbejdsorganiseringspraksisser giver afhandlingen empirisk indblik i, hvordan disse organiseringspraksisser bidrager til sam-skabelsen af såkaldte ”lærende organisationsformer”. På den måde øger afhandlingen vores viden om indholdet af denne organisationsform, og dens rolle for danske produktionsvirksomheders evne til kontinuerligt at transformere sig, og udvikle nye konkurrencestærke organisatoriske praksisser for produktion, organisering og innovation i en mere og mere globaliseret verden. Abstract: The empirical question, which the thesis addresses in the different papers, is how the process of development is organized in Danish film production. Development in film production characterizes the initial phase where an idea is constructed and transformed into a realizable film project. In practice, this creation consists in writing a synopsis and, later on, a manuscript for the film, because such drafts of the product are institutionalized as necessary devices for achieving funding to make the actual film. Abstract: The Performative Power of Competence undersøger hvad kompetence bliver i en række konkrete arbejdspraksisser. Afhandlingen viser hvordan kompetence ikke blot handler om individuelle eller organisatoriske opkvalificeringsprojekter, men indebærer en social værdidom (om det kompetente og ikke-kompetente) hvilket betyder at kompetence ikke længere kan ses som "et underliggende karakteristika ved individet på arbejde” men må forstås som en dobbelt bevægelse; det vil sige som en samtidig udpegning af et problem (behov for at lære noget nyt) og en løsning (forudsætning for at skabe effektive og attraktive arbejdspladser). Afhandlingen betjener sig af et stort empirisk materiale fra den offentlige sektor der omfatter fire kompetenceudviklingsforløb, gennemført i perioden 2004-2006. Materialet er skabt i et samarbejde med fire konsulenter, hvor forfatteren selv har været til stede og har bidraget til udformningen af kompetenceudviklingsprocesserne. Formuleret kort markerer kompetence en særlig ideologisk tilværelse, der betoner proaktivitet, selvrefleksivitet og en aktiv tagen ansvar for organisationens mål. Et symptom på denne kompetenceideologi er når offentlige institutioner inviterer konsulenter indenfor for at uddanne coaches og forandringsagenter og skabe tværgående teams, der igen har til formål at skabe øget fleksibilitet, tværgående samarbejde og projektorganisering. Kompetencens performative kraft består i den samtidige diagnose af mangelstilstanden og udmåling af den rette behandling. For konsulenten bliver det et problem, hvis vedkommende ikke kan tilvejebringe den rette diagnose og kur, idet intet er værre end at få diagnosticeret et problem uden at få stillet den rette behandling i udsigt. Samtidig hævder afhandlingen også, at det vil være farligt for ikke at sige umuligt endeligt at kurere den mangelstilstand som kompetence producerer. Fx kan modstand mod forandring og kritik af det bestående ikke blot elimineres som kværulanteri, men må ses som væsentlige elementer i transformationen af det selv-skabende, selv-refleksive, ansvars-tagende subjekt. Kompetencens performative kraft legitimerer transformationen af subjektet så længe subjektet finder tilfredsstillelse, ikke i de enkelte afgrænsede kompetenceudviklingsaktiviteter, men i den uendelige søgen efter et kompetent jeg.
